Leading with kindness and empathy: Gina Tng and the power of women-led teams

Since she began her career as a property agent straight out of school, Gina Tng has taken a markedly different path from her fellow graduates. Fifteen years into her career, she has been a millionaire realtor for seven consecutive years, ERA Top 10 Achievers for four consecutive years, as well as ERA League of Honour and Hall of Fame recipient (only six realtors were selected out of 9,000-plus realtors). This ERA executive group division director now heads an 80-strong team built by nurturing trust, consistency and care.

A graduate of Nanyang Technological University with a degree in Environmental Engineering, Tng started her real-estate journey with little network, and not much marketing budget unlike her senior peers – thus leaving little room for error. Rather than chasing big wins, she made a strategic decision early on to focus on low-cost prospecting methods and building a consistent brand over the years.

“You can always start at whatever stage of your life. You don’t need money to succeed at the start. You need focus, strategy and discipline,” she explains.

That early restraint proved foundational. By reinvesting earnings instead of spending on advertising, Tng gradually built both a client base and the financial runway needed to scale sustainably. Today, she is clear that success in real estate is not dependent on sales figures, but on principles and values in life. Integrity, honesty and hard work remain her non-negotiables; she believes this is especially so for new agents entering a far more competitive landscape. “People will only want to work with you when they find you to be honest, reliable and trustworthy,” she says.

Nurturing leadership

With a team that is approximately 60% female, Tng’s leadership style is deliberately nurturing. She describes her division as family-oriented. Team members are recruited organically through social media and referrals, and given one-to-one mentorship.

“Most people are looking for leaders who truly understand and care for them, and who can give them the direction and purpose in life,” Tng says. She believes that success is not measured purely by sales figures, but by the team members growing in character and leading a fulfilling life. “Being a role model to them and working on the right principles are essential in creating a safe and purposeful environment for them.”

She advises new agents to start lean, using low-cost prospecting methods before reinvesting earnings in more sophisticated marketing. With Council for Estate Agencies examinations becoming more stringent and agent numbers rising, she believes creativity and consistency, coupled with the right values and principles, are now essential differentiators.

This philosophy extends to her involvement in ERA EmpowHer, an initiative aimed at giving women in real estate a collective voice. Designed to counter long-standing stereotypes and discrimination in the industry, EmpowHer focuses on holistic development. Beyond sales training, it also addresses wellness, confidence, leadership presence and personal image, recognising that women often face different expectations as they progress in their careers.

“For women to thrive, support systems matter, professionally and personally,” Tng notes.

Outside of work, Tng is a huge animal lover who has adopted several dogs. Her philosophy for her personal life mirrors how she leads at work: purposeful, values-driven, and quietly committed for the long term.

As International Women’s Day spotlights women leaders of various kinds, Tng’s story stands out for the substance she brings to her team and the agency at large. Property sales are results-driven, and Tng has proven that empathy, patience and principled decision-making are not weaknesses, but competitive advantages.
